6 in 10 Indian Companies Hit by ‘Effort Recession’ as Fewer Employees Want To Go the Extra Mile: Great Place To Work India Study 2026 Reports

MUMBAI – Indian workplaces are facing a new corporate crisis: an “Effort Recession.” 63% of Indian organizations report a steady decline in their employees’ willingness to go above and beyond their basic job descriptions. This alarming trend is a central finding of two massive 2026 workplace studies released today by Great Place To Work® India: India’s Best Companies To Work For 2026 and India’s Great Mid-size Workplaces 2026. Capturing the voices of over 5.7 million employees across 20+ industries, the reports reveal a widening disconnect between aging corporate structures and a rapidly changing, younger workforce.

Gen Z now makes up 26% of the Indian workforce, nearly doubling since 2023. This generational shift is also visible across industries. Gen Z participation in the workforce has surged by an average of 16% over the last four years across every major industry, including Biotechnology, pharmaceuticals, Healthcare, Retail, BFSI, IT, Manufacturing, and Professional Services. This generational divergence is creating new friction points around flexibility, stability, and career growth, encouraging leadership teams to evolve career progression models and employee engagement strategies.

Corporate leadership is struggling to keep up. Organizations are simultaneously navigating workforce change and technological disruption.

•           1 in 2 CHROs admit they do not clearly understand what motivates the younger generation.

•           Furthermore, nearly 58% of CHROs confess they are still navigating effective ways to manage a demanding younger workforce while simultaneously trying to figure out how Artificial Intelligence will disrupt their business.

•           While AI adoption continues to accelerate, organizational readiness remains uneven. 2 in 5 CHROs identify uneven adoption across teams, functions, and geographies as the most significant challenge.

•           And only 26% of organizations track AI’s impact through business outcomes such as revenue growth and customer outcomes.

The findings clearly indicate that while AI adoption is accelerating, organizational readiness and clarity on its business impact remain uneven.

Amid these shifts, trust in leadership is emerging as the defining factor separating high-performing organizations from the rest. Workplaces with a great deal of confidence in leadership see a 47% increase in productivity, a 56% boost in agility, and 34% higher innovation. In such organizations, trust levels are 9%–16% higher across generations. Additionally, high-trust leadership significantly improves key workforce perceptions such as retention, work-life balance, and sense of purpose, particularly among younger employees
